How business leaders can learn from elite sports teams’ approach to building high-performing groups

Building a world-class team requires more than assembling talented individuals, according to Randy Wolken, President & CEO of the Manufacturers Association Of Central New York. Drawing on research from McKinsey, Wolken highlighted insights from over 25 top administrators, trainers, coaches, and athletes in professional and Division 1 athletic programs across the United States.

Wolken noted that building any team is challenging, but creating a successful one is even harder. He pointed out that organizations often struggle with managing the right mix of talent, culture, and performance expectations. For example, some teams made up of high-performing individuals may fail due to disagreements over working norms, while others underperform because of unclear roles between executives and line managers.

To address these issues, McKinsey’s study identified four key themes shared by successful sports leaders:

First, they set new standards for their programs by establishing clear objectives and cultivating a culture where everyone is committed to the same values. As Wolken described it: “These leaders strongly emphasized creating a culture everyone buys into, where each teammate ‘walks the talk’ daily, even when no one is watching.”

Second, effective leaders build teams with diverse leadership skills and functional capabilities. Rather than just seeking top performers, they look for players who fit well within the team dynamic. “Successful sports leaders aren’t simply looking for the best performers, but the right players who will help them win,” said Wolken.

Third, these leaders create playbooks to optimize team performance by codifying routines and ensuring consistency in operations—from daily activities to annual planning cycles. According to Wolken: “Companies, too, need a playbook for optimal performance.”

Finally, they establish an edge and confidence that distinguishes their teams. This involves elevating everyone’s skills and engagement—not just star players. Brian Wright, General Manager of the San Antonio Spurs told McKinsey: “Everyone on the team has a critical role to play in ensuring the success of the group. We win by engaging everyone, not just our star players.” Wolken emphasized that business leaders should also determine what sets their company apart from competitors.

McKinsey’s report suggests these principles can be adapted by corporate leaders to build stronger teams and improve long-term organizational value.

As college sports seasons begin across the country, Wolken encouraged business leaders to observe winning teams and consider how similar practices could benefit their own organizations: “As you do, notice what makes a winning team and how you can emulate those key practices within your team environment. In doing so, you can help build a world-class organization.”
